In the afternoon Burnside's corps crossed the Antietam over the bridge on Lee's right and drove the Confederates back, but A. P. Hill's division arrived from Harpers Ferry and repulsed the attack. The battle was not renewed. On Sept. 18â€"19, Lee recrossed the Potomac into Virginia unhindered. The fighting at Antietam was so fierce that Sept. 17, 1862, is said to have been the bloodiest single day of the war with some 23,000 dead and wounded, evenly divided between the sides. It was a Union victory only in the sense that Lee's invasion was stopped. McClellan has been blamed for not pursuing Lee with his superior forces. The scene of the battle of Antietam has been set aside as a national battlefield (est. 1890; see National Parks and Monuments , table). The majority of these immigrants settled in New York City to live in tenement housing and find work in the â€Å"30,000 factory floors and sweatshops that were located in Lower Manhattan. Each year, 612,000 workers, mostly immigrants were turning out one-tenth of the industrial output of the United States. They ranged in age from 15 to 23 and many spoke little English. †2 Their days were long. On average, workers put in â€Å"eleven hours, but most often they were sixteen to twenty hours, six days a week for which they were paid about $6 per week. †1 The women were subjected to intolerable, brutal working conditions where if you were sick, you came to work sick for fear of being fired. While on the job, it was common practice to be locked into your work space unable to go anywhere at-will. The nightmarish conditions were likened to working in a slave factory. â€Å"The doors were locked to keep out union organizers, to keep the women focused on their jobs, and to prevent the workers from stealing material. †2 â€Å"The hissing of the machines and the yelling of the foremen made it unbearable. Paychecks were docked or the workers were fired for humming or talking on the job. †3 The bathrooms were located outside and the workers were made to ask to be dismissed to use them. The shirtwaist makers were paid by the piece produced and speed was everything. The quality, however, was not important. â€Å"In some cases, they were required to use their own needles, thread, irons and occasionally their own sewing machines which they carried on their backs. †1 The â€Å"shirtwaist†, which is another name for a woman’s blouse, had a high neck, puffed long sleeves and was tightly fitted at the waist. It was â€Å"one of the country’s first fashion statements that crossed class lines. The booming ready-made clothing industry made the stylish shirtwaist affordable even for working women. Worn with an ankle-length skirt, the shirtwaist was appropriate for any occasion – from work to play – and was more comfortable and practical than fashion that preceeded it, like corsets and hoops. †1 The garment workers had the beginnings of representation to address implorable conditions, as basic as it was, when on â€Å"June 3, 1900 the International Ladies Garment Workers Union (ILGWU) was founded in New York City by representatives from seven local East Coast unions. The union represented both male and female workers who produced women’s clothing. Though affiliated with the more conservative American Federation of Labor for most of its history, the ILGWU was unusual in representing both semi-skilled and unskilled (automated) workers. †8 Although the ILGWU was formed, it did little to impact the working conditions at the factories. So, on â€Å"November 22, 1909 the ILGWU called a meeting in the Cooper Union Hall to consult its membership and map out a strategy. †8 The hall was packed full and there were many speakers who spoke endlessly. They promised their support but feared retaliation by the employers in the form of firings and physical harm. Clara Lemlich, a seamstress and union member who was 19 and already badly beaten for her part in union involvement, came forward and took the stage. She called for an immediate strike of all the garment workers and her motion was resoundingly endorsed. †1 This was to become known as â€Å"the largest strike of women in the history of the United States. †1 With in days, â€Å"more than 20,000 shirtwaist makers, from 500 factories, walked out and joined the picket line at Union Square. This was called the â€Å"Uprising of the 20,000†. More than 70 of the smaller factories agreed to the union’s demands within the first 48 hours. However, the fiercely anti-union owners of the Triangle factory met with owners of the 20 largest factories to form a manufacturing association. †1 â€Å"A month into the strike, most of the small and mid-sized factories settled with the strikers. †1 The garment workers went back to work. The factories making up the manufacturing association realized that the public opinion was not on their side and agreed to negotiate. The garment workers rejected their proposal because it prevented the workers from having a closed shop. Due to dwindling resources, this first union strike fell short. By â€Å"February 1910, the strike was finally settled and resulted in a â€Å"protocol of peace† between the women’s clothing industry and labor. †7 â€Å"The few remaining factories rehired the strikers, agreed to higher wages and shorter hours and recognized the union in name only, resisting a closed shop. †1 The Triangle workers went back to work without a union agreement. There were still no regulations of the working conditions. Management never addressed their demands, including unlocked doors in the factory and fire escapes that were functional. This will prove to be an extremely costly error within the following 13 months period of time. The Triangle Shirtwaist Factory was located in the Asch Building, occupying the top three floors of the ten-floor building in the heart of Manhattan’s Garment District. The company employed â€Å"over 500 men and women with the majority of them Jewish and Italian women ranging in age from 13-23. †3 Their work was primarily sewing shirtwaist blouses. The 8th floor was where the cutting room was situated. The 9th floor was where the sewers worked, lined machine to machine in many long rows, hunched over sewing machines that were operated by foot pedals. The finished shirtwaists hung on lines above the worker’s heads and bundles of material, trimmings, and scraps of fabric were piled high in the cramped aisle between the machines. †2 The 10th floor housed the company offices. On Saturday, March 25, 1911, at around 4:45pm, with 15 minutes left in the work day, a fire grew quickly out of control on the 8th floor cutters area. It is believed to have been caused b y a cigarette or match which was discarded either on the floor covered with sewing machine oil or in one of the cloth scrap containers, or possibly from a spark put off from the overheating of an electric cutters machine. Fed by thousands of pounds of flammable fabric†6 fire engulfed the area and spread to the floors above in record speed. Most of the workers on the 8th floor were able to make their way to safety by using the stairs or elevator. The workers on the 10th floor â€Å"received a phone call about the fire and were able to climb to the roof of the building and made their way to the adjoining New York University building and were rescued. †6 The unfortunate workers on the 9th floor, however, didn’t stand a chance. Their fates were sealed because â€Å"the only safety measure available for them were 27 buckets of water, a fire escape that would collapse when people tried to use it, and 2 exit doors which were locked or only opened inward and were effectively held shut by the onrush of workers escaping the fire. †5 About 200 women were trapped on the 9th floor with no means of escape. â€Å"Twenty women made it out on the fire escape before it crumpled to the street, killing a number of women who were on it. Some attempted to slide down the elevator cables only to lose their grip and fall to their deaths. 2 The desperate women didn’t know what else to do, so they began breaking out the windows and climbing out on the narrow ledge from which they jumped from the 9th floor to the street below. Some were on fire and burning as they fell. â€Å"For the fire department, the horror story that unfolded was compounded by the fact that although their equipment was the most sophisticated o f its day, the ladders only reached up to the 6th floor. †6 Firemen watched helplessly as workers died before their very eyes. The water pressure in the hoses failed. And the life nets broke when the desperate women jumped in groups of three and four. In less than 30 minutes, the fire had spent itself. In its wake it left 146 dead. †3 â€Å"Of the 146 who died, 141 died at the scene and 5 died at the hospital. Six of these victims were never identified. Most died of burns, asphyxiation, blunt impact injuries or a combination of the three. †2 It is often thought that most or all of the dead were women but, in reality, â€Å"almost thirty of the victims were men. †4 The Triangle fire became known as â€Å"the deadliest industrial disaster in the history of the city of New York and resulted in the fourth highest loss of life from an industrial accident in U. The leadership and direction of the process of organizational transformation especially with regard to human aspects and overcoming resistance to change According to Hughes definition and Lwins change model (1951) (Figure 1), the change process will be explored by specifically analysing a famous car industry MA case: Daimler-Chrysler (DCX)  [i]  merger, one brand, two cultures. Figure 1: Lwins change stages [Source: Higgs Rowland, 2005] DaimlerBenz AG of Stuttgart, Germany, and the Chrysler Corporation of Auburn Hills, Michigan, surprised the business world at a press conference in London on May 7, 1998, when they announced their merger of equals made in heaven. This major cross-border transaction, with an equity value of $36 billion, was the largest merger of its kind to date.  [ii]  Robert Eaton and Jà ¼rgen E. Schrempp, co-chairmen of DCX, announced their expectation that this deal would be not only the best strategic merger or the best prepared merger, but also the best executed merger.Whether or not this statement came to be true, is yet to be analyzed in this paper. THE BIG TWO The Mercedes famous three-pointed star that represents its domination of the land, the sea, and the air is now one of the worlds most recognized brands that symbolizes class, style and personality. On the other side, stands Giant yank, Chrysler, carrying the fame of being among the big three in U.S., famously known for producing muscle cars. Pre-merger situation: Daimler In 1926 was founded in Stuttgart, Germany Daimler-Benz, a manufacturer of automobiles, motor vehicles, and engines. Unknown to many, it is already the result of a merger between Benz Cie(founded by Karl Benz) and Daimler Motoren Gesellschaft(founded by Gottleib Daimler and Wilhelm Maybach). The new entity rapidly made its name in motor sports as its cars were regarded as high end race automobiles.  [iii]  [Appendix A] Pre-merger situation: Chrysler The roots of Chrysler Corporations go back to 1925, when the American car manufacturer, Maxwell Motor Company is recognized into Chrysler Corporation by Walter P. Chrysler  [iv]  . Along with GM and Ford, Chrysler made the powerful triangle of the biggest car manufacturers in U.S. The Corporations was- back in mid 1990s- nothing less than the most profitable car producer in the world.  [v]  In 1997, the company even reached a peak in terms of market shares in the U.S., at an impressive figure of 23%. [Appendix A] Chrysler had always known itself to be a blue collar, bold Yank. It was able to survive a bankruptcy during the Second World War, and this state was stabilized by its boom- bust cash flows. THE RATIONALE FOR A MERGE OF EQUALS In order to maintain with the speed of an external change, the easiest way that an organization should adopt is to take advantage of internal change accordingly. It must increase its intercommunication by putting out as many feelers as possible to bring a collective view of the constantly shifting situation into the organization. Getting ready for a change, Unfreezing the present situation is the first step recognized by Lewin, it is described as the state of preparation for change and preventing any possible resistance  [vi]  . Taking into account the push factors for change, Chrysler CEO, Eaton, convinced his empire that they need a partner to blow the caution in this dog-eat-dog market, by telling a story. Yet, his mental cognitions in making sense of his environment and ending up in merge decision, was one of its own kind, owning one fourth of the whole American market share, Chrysler was among the big three is U.S., and the position was royal enough for Eaton not to buy more troubles for the company, however, international reach was his goal in this story, this is how he made sense of the merger: Bob Eaton, Chrysler CEO, gave the speech of his life at company headquarters in Auburn Hills, Michigan on July the 17th. 1997  [vii]  . Instead of revelling in four years of rapid growth, he warned of trouble brewing on the horizon. His urgent oratory, adapted from the nonfiction bestseller The Perfect Storm  [viii]  , a tale of three fishermen caught at the confluence of three potent storms off the Canadian coast, warned that a triad of identical elements posing a threat to demolish Chrysler.  [ix]   Daimler-Benz, meanwhile, standing on the reverse position, was looking for a soul-mate. Despite a booming U.S. economy, its luxury vehicles had captured less than 1% of the American market.  [x]  Its vehicle production method was particularly labor intensive requiring nearly twice as many workers per unit produced over Toyotas Lexus division. It recognized that it could benefit from an economy of scale in this capital-intensive industry. With $2.8 billion in annual profits, remarkable efficiency, low design costs, and an extensive American dealership network, Chrysler appeared to be the perfect match. Having Chrysler, looking for his share from the European market pie, on one hand, and Daimler, seeking for attractive U.S. market on the other hand, the merger between two giants made sense. On May 7th. 1998, Eaton announced that Chrysler would merge with Daimler-Benz. Daimler-Benz CEO Jà ¼rgen Schrempp hailed the merge as a merger of equals, a merger of growth, and a merger of unprecedented strength.  [xi]   When he rang the bell at the New York Stock Exchange to inaugurate trading of the new stock, Daimler-Chrysler (DCX), Eaton predicted, Within five years, well be among the Big Three automotive companies in the world.  [xii]   Only three years later DCXs market capitalization stands at $44 billion, roughly equal to the value of Daimler-Benz before the merger  [xiii]  and Chrysler Groups share value has been descending by one-third, compared to the pre-merger situation. Chrysler was bleeding cash unlike the Mercedes.  [xiv]   CHANGE ANALYSIS (Post-merger issues-The rationale for the failure) A SPECTACULAR FAILURE MAs in this scale are inherently complicated, Kiefer (2004) asserts changes of greater complexity are likely to generate more negative and more intense emotions and more resistance (George and Jones, 2001), and therefore require more careful management. Seemingly, DCX underestimated this matter. Only 2 years before Daimler-Chrysler divorce a journalist declared: One of the greatest unions in history burst inward soon after the merge.  [xv]   Why? Unlike what has been communicated to both parties staff, it has not been the merger of equals from the start, the kick start negotiations best proved this fact. Eaton, settled huge agreements and compromises all the way of negotiations. The residency, brand, he even agreed to be a co-chairman which led to a massive crisis in the history of American leadership. German won more bonuses and their dominance were clear which was opposing the virtue of a merger, making it more sound like an acquisition. They were not negotiation the compromises, Chrysler have been compromised only. [Appendix B] Later, Schrempp did not hesitate to state in the German Press: What happened to the dynamic, can-do cowboy culture that I bought?  [xvi]   CULTURAL CLASH On paper, Daimler-Chrysler was the perfect match: German engineering with American marketing, but German culture and American culture dilemma took over the success scenario. [Appendix C]. Burnes (1996) reconfirms Schwartz and Davis cultural risk approach design in attempting to warn the managers and the change leaders that if risk is underestimated it could become dangerous. If one is aware of American pride and German authoritarian, he would know the worse can be expected. Daimler had systemically decision making process, whereas Americans were inspiring creativity. The Stress on effectiveness, fair staff treatment, and empowerment made Chrysler famous for adoptability and flexibility; whereas Daimler seemed more autocratic and bureaucratic. All these cultural variations soon became visible in both companies daily activities. Germans disliked huge pay disparities and were unlikely to accept any steep revision of top management salaries. But American CEOs were rewarded handsomely. Chrysler could cut pay only at the risk of losing its talented managers. Germans and Americans also had different working styles. The Germans were used to lengthy reports and extended discussions. On the other hand, the Americans performed little paperwork and liked to keep their meetings short. Americans favored fast-paced trial-and-error experimentation, whereas Germans drew up painstakingly detailed plans and implemented them precisely. In general, the Germans perceived the Americans as chaotic while the Americans felt that the Germans were stubborn militarists. Post merger, Americans were trapped in the German style of planning, constantly being told what to do, gradually damping their creativity and autonomy. James Holden, Chrysler president from September 1999 through November 2000, explained that Mercedes is famous for being a high end luxury brand, whereas Chrysler, Dodge, Plymouth and Jeep were serving a lower market, it was a marrying up, marrying down event .  [xvii]  This fueled an undercurrent of tension, which was amplified by the fact that American workers earned appreciably more than their German counterparts, sometimes four times as much. DAIMLERS HEGEMONY German over-representation is also apparent in the board structure, [Appendix E] they approve all major company decisions, including the firing of executive management .In 2000, two successive Chrysler presidents, Holden and Stallkamp, both American, were fired. The Daimler-Benz management presence permeated every important function at Chrysler USA. By the end of 2000, there were only 128,000 Chrysler employees still working in the US operations, all anxious and demoralized. Ex-Chrysler managers felt that Daimler-Benz was steadily leading Chrysler into a state of chaos. Schrempp openly said that he never intended the merger be one of equals, and when he began replacing several American executives with German ones, Chrysler must have felt a little humiliated. Even though honesty and directness are welcomed and encouraged in Germany, several Americans do not appreciate such boldness. Consequently, reputations have certainly been damaged during the process. After the merger, many people observed that Bob Eaton seemed cold-eyed, withdrawn, and uninterested. According to then-president Peter Stallkamp, Eaton had really checked-out about a year before he left  [xviii]  . The managers feared for their careers, and in the absence of assurance, they assumed the worst. The dislike and distrust ran deep, with some Daimler-Benz executives publicly declaring that they would never drive a Chrysler. RECOMMENDATIONS Firstly, there would never be a partnership of equals happening in any international extents. There would always be a stronger part in terms of finance or market share, thus the resulting arrogance on either side of the merges would imperil the business joint. The Daimler-Chrysler merger should have begun with a strategy, to decide if they wanted to combine the two different cultures, or start off with one brand new one. To do this they should have analyzed the existing cultures, to establish the similarities and the differences. Culture must be blended rather than changed. Moreover, balancing the need for change with the motivation to preserve existing identity, determine the elements that contribute to the development of change capacity. Meanwhile, building a series of interventions such as creating an understanding, building skills, gaining commitment enhances peoples motivation and consequently a favourable and sustainable change. A further important factor is communicating the urgency for change in depth, as is in maintaining momentum, following Kotters (Ch1) words stating that successful large scale change involves momentum. Considering the uncertainty and negative emotions that accompany change, the ability to discern the emotional reactions to change of employees and board members enhances influence levels and provides the necessary support to the change process (Kiefer, 2004). Displaying an autocratic fashion behaviour by failing to address the concerns of people in the organisation and not devoting ample time and energy in building commitment, inhibits effective change implementation. That it is not about which approaches and best practices are chosen by the manager. The main thing that should be kept in view by the managers is that what is to be changed, what is the circumstance and what is the choice of adopted approach. What makes George David such a highly regarded manager? * Best Educated Manpower One of George David's most notable good deeds was to set up a landmark of $60 million per year employee scholarship program in 1996. The program helps each UTC employee who wants for education to pays their college tuition, books, fees and even time off to study. Academic Writing Essay

My interest in International Relations and my decision to continue my education in this field is the outcome of my profound interest in Asian studies. Majoring in History of India, during my final year I became especially interested in the sphere of International Relations and Foreign Policy of India, writing my thesis on Indian Foreign Policy during Nehru’s Government and Indian-Chinese relations. Two trips to India 1997 and 1998 allowed me to become better acquainted with this country, refine my knowledge of Hindi and collect unique data for my research. This unforgettable experience convinced me that I had made the right choice of study, leading me to apply for a PhD Degree so as to extend my research in this field. I have so far completed two years of the PhD program at St. Petersburg State University. From that day onwards until the 10th standard I was constantly being taught different concepts of computer in different levels. The various concepts that I am thorough with, in school, are Word, QBasic and C Fundamentals. Science has been my favorable subject right from my school days and has always been one among the toppers of my class. I have even represented my school in many competitions. I have been the member of the quiz team of our school that has won many competitions. After my higher secondary I was determined to secure for myself a position in the Information Technology field, which deals with the areas of Computers, Communications and Networks. To accomplish this I had to qualify in the EAMCET Entrance Exam for Andhra Pradesh, India. I secured a good rank in the examination and secured a seat in Computer Science Engineering in V. R. Siddhartha Engineering College, Affiliated to Nagarjuna University. At VRSEC I had the good fortune of having a well-compiled syllabus, which placed equal emphasis on theoretical fundamentals as well as practical applications. Subjects such as Computer organization, Digital Logic Design, Microprocessor Applications laid a solid foundation in the theoretical aspects of the subjects. Practical application aspects were introduced to me through subjects such as Object Oriented Programming concepts, Data Structures, Relational Database Management Systems, Internet technologies. The areas, which are of special interest to me centered on Computer communications, Software Engineering, E-Commerce applications. I am interested in learning more about encryption and artificial intelligence. My interest in Networks began when I read about the various application fields it could be used, in the Information Technology magazine. I am a regular reader of magazines such as IEEE-spectrum, potentials, chip, computer networks, and computer today, which enabled me to be in touch with the latest developments in information technology. At VRSEC I had the opportunity to interact with some of the best professors in our region. I had the opportunity to do alive project in BPL Mobile Ltd. Coimbattore and project title is Mobile High Usage Roaming Alert and the project is being implemented by the company people right now and the project is done in VB and Oracle. The next step in my career towards achieving my career goal is to pursue my Masters Program in Computer Science. I have done considerable research in this area to pursue my Higher education in a reputed University and with a good course curriculum. I found about the education in USA and its recognition. I have therefore applied to the OSU in USA. Also with some advice from my college senior who are in various colleges in USA I have opted for this College. The course MS in Computer Science. The course has been designed to give me insight into the world of academic and industrial computing research. By focusing on several currently active areas it affords me the opportunity to gain an in-depth understanding of the topics of the course and in doing so, to develop the skills necessary to carry out innovative work with in the discipline of computing. I strongly believe that a software engineer should be instinctive, innovative, quick to adapt and adopt new technologies, which is only possible with solid foundation and profundity in his subjects. This entails and insightful and thorough understanding of the intricacies of the subject. That’s the reason why I am inclined towards MS in Computer Science. I am sure that with my interaction with the faculty and peers at your college will provide an ambience conducive for my transition from an undergraduate to a graduate. It is my strong belief that graduation from this institution will take me close to achieving my ultimate goal of becoming an efficient software engineer. While my sights are firmly set on graduation, it is my strong desire to pursue research program following my graduation. Computing Science plays an ever-increasing role in today’s society. Technological innovation has been one of the driving forces behind India’s rapid growth. It is therefore essential that every opportunity be afforded to talented Indian graduates to extend their education and skills in order to play an active role in managing the opportunities presented in the future. India is fast gaining a reputation for its computer industry and at the moment it is regarded as the centre for Software and as a result many of the top notch Multinational Corporations are establishing their contact centers in India. As a result an International Degree is focused to meet employment  opportunities with in the computing industry in India. Possible career opportunities for me in India include research and development roles in the development of new technologies such as software engineering, technical applications developers and consultants, network managers and other leading roles in computing industry. A fascination for Science & Technology and keen interest in the ever-growing world of technology motivated me to take up engineering. I choose to major in Electrical& Electronic Engineering with an intense urge to delve into the challenging field. During my under graduation program I learned the various fundamentals of Electrical& Electronics Engineering which together with practical course work reinforce interest. Right from my school, I had a penchant towards Mathematics, Science and research in general. This basic interest led me to take up Mathematics, Physics and Chemistry as my major subjects in high school. As a part of my Physics project, I had constructed logic gates and simple latches using basic circuit elements. I was so astounded by the Power of Electrical & Electronics. This interest made me to take Electrical& Electronic Engineering. I would like to present my past performance as my credentials for my success in my future endeavors. My innate strength has been my quantitative and analytical abilities which instilled me a special interest for mathematical and physics. I had opted the same in my 10+2 with good marks. I was placed in the top 15% of one lakh who took engineering entrance examination. This performance helped me in getting admission into Sri Saradhi Institute of Engineering, Nuzvid, India. During the course of my undergraduate study I was exposed to various courses with applications like Electromagnetic field, Control systems, Power electronic, Electrical measurements, Linear Integrated Circuits, Electronics, Pulse and digital circuits, Computer methods in power system control, Digital Signal Processing, Power systems(1to 3), Electro mechanics(1 to 3) Micro processors & Micro Controllers, High voltage engineering, Modeling of power system components, Utilization of electrical energy enhanced my subject. I secured good results in my engineering. I was well versed in programming languages like C, C++ & Java. During my final year I decided to do project in Machine cutting using micro controller. From my kinder garden my medium of instruction is English. I had written GRE and got 1060 score, which adds to my English language proficiency. Excellence in any sphere of life can be achieved trough determination, hard work, preference and dedication. Yet lack of in depth knowledge of the subject leaves the conceptual skills incomplete. It in this concept that I would like to pursue a course that control system in your esteemed university. I am very much interested to do MS Computer Science in your esteemed college. I realize the need for me to study at the center stage of activity in these fields at your college in USA. My earnest desire to continue my future studies at your graduate school stems from that it is one of the top colleges in Ireland having fine record of academic excellence and is backed up by expert faculty and research facilities. STATEMENT OF PURPOSE There is a very famous adage, â€Å"If you think education is expensive, and then try ignorance†. I could not agree more. I believe research is necessary to acquire data and formulate theories, but it is just as important to know how to apply those theories and use that data in the real world. To be competent and competitive I will require a master’s degree. A master’s degree will give me the up-to-date tools and knowledge that is the need of the hour.
